• The dangers of recruiting for cultural fit

    This acknowledgement of the power of difference within an overarching culture is growing in momentum, with some commentators even advocating that the term ‘cultural fit’ be ditched completely and others, like Headstart’s co-founder Nicholas Shekerdemian, arguing that the future is about ‘microcultures’ not monocultures.

    “Companies often have criteria for culture held in a rigid structure. They say ‘we have one set of cultural values and they are the definition of what good looks like’. But cultures are made up of hundreds of smaller cultures, which make the overarching culture,” he explains. “You need to understand both. You need to understand microcultural fit. You need to recognise the intricacies within different parts of the company and hire people who are complementary to each other, rather than trying to hire the same person across functions and teams.”

    Headstart’s premise, like some of its rivals, is to augment human capability with data. As Shekerdemian says: “The best way to enhance recruitment is to give recruiters more data.” Organisations, he adds, “fundamentally don’t actually know how to measure how capable someone is”, which is why his software issues questionnaires to candidates and puts them through a psychometric assessment tailored to the requirements of the job. Time to hire, he says, is cut by 70 per cent and satisfaction with hires is up.

    If Headstart gets enough traction – and enough cash – to build a sufficiently useful database of talent, it could become what its founder calls “LinkedIn on steroids”. But what Shekerdemian and others must ultimately rely on is recruiters realising that intuition is one of our most irrational traits.

    Psychometric tests used to be long, formal exercises candidates would take some way into the recruitment process. But could testing potential applicants before they even apply mean employers get a better fit, or more of the same? Peter Crush investigates.

    “It sort of makes sense,” argues Gareth Jones, COO at Headstart AI, which has developed technology that invisibly applies psychometric tests at the point applicants apply to a company’s website. “Saving psychometrics till the end is like taking whoever’s left after an interview process and trying to fit them against a profile that might be different to what the interviewers were assessing on,” he says. “Because we identify the desired profile for each advertised role first, having psychometrics early then works much harder, actively identifying the people best suited to go to the next level.” He adds: “Instead of the alignment of people to the role being at the end, the alignment should be the first part of the process. To me, the earlier psychometrics are used, the better.”

    Recruiters are too reliant on grades and qualifications to decide who the best candidates are, says Jeremy Hindle, CTO and co-founder of machine learning-based recruitment app Headstart. “It’s very difficult to measure how capable somebody is, given the existing structure of a CV and the way recruitment systems within businesses currently work,” he says. “They are very heavily weighted towards grades and where they’ve studied, and I don’t think that’s the best way. Companies are missing out on some of the best talent. It’s most apparent in sectors like technology, but also in advertising and media,” he adds. It is an issue Hindle and his Headstart co-founder, Nicholas Shekerdemian, are seeking to address with the app, which uses machine learning to find relevant roles for jobseekers.

There really isn’t a great reproducible methodology for predicting teacher performance or culture fit.

    Time will tell if YC’s framework for investing in AI startups is accurate. In many ways this inaugural batch encapsulates broader trends in commercializing AI. For as long as the chance remains that one of these startups could be the next Dropbox or Airbnb, YC has nothing to lose from investing in verticalizing its storied accelerator.
